According to Lussier and Hendon (2018), the evaluation of performance should be a routine and ongoing process that demonstrates transparency between the employee and manager. The purpose of this discussion is to describe the performance appraisal system in my current organization, the effectiveness of the appraisal system, and to explain how positive discipline can be incorporated into my performance management approach.Performance Appraisal SystemThe performance appraisal system used in my organization is called the Officer Performance Report (OPR). This is an annual report of accomplishments written in a bullet format consisting of 14 lines. The bullets must speak to the officer’s accomplishment, the result of the accomplishment, and the impact of each achievement. These 14 lines are broken down into sections to include job description, performance factors, the supervisor’s overall assessment, and the flight commander’s assessment.Performance standards are created and communicated to employees by utilizing the Airmen Comprehensive Assessment (ACA) Worksheet. This is a form that is to be initiated anytime the employee receives initial feedback from a new supervisor and during mid-term feedback. The idea is that you have sat down with your supervisor to discuss the expectations of both parties twice before the completion of the annual OPR. The ACA form consists of a self-assessment, the critical role in supporting the mission, and deployment requirements (Air Reserve Personnel Center, 2017). There is also a section for performance feedback from the supervisor which evaluates job knowledge, leadership, professional qualities, organizational skills, decision-making skills, communication skills, and physical fitness (Air Reserve Personnel Center, 2017). The last section of the ACA is an open dialogue where the supervisor has the opportunity to talk to their ratee about any personal goals, personal problems, and expectations.Effectiveness The performance appraisal system is an effective tool in evaluating employees as long as the feedback is transparent from both parties. Some strengths associated with this appraisal system is that utilizing bullet statements when writing the OPR provides a quick and precise method of describing what the nurse has accomplished. Another strength is that by completing feedback twice before the annual OPR, there should have been plenty of opportunities for the supervisor and their staff member to be clear on expectations. Despite the effectiveness of the appraisal system, there are some areas for improvement. After the supervisor has completed the 14 bullets, they must check a box to state whether the nurse meets standards or does not meet standards. This leaves a lot of gray area in between. Although the point of the bullets is to describe the nurse’s performance explicitly, it may be beneficial to have a ranking scale from one to five. This would further delineate who the best of the best is since the OPR is used for promotion consideration. Another area of improvement would be for supervisors to be honest and transparent. I have come across low performing individuals whose OPRs are impressive. However, the staff member’s actual work ethic did not live up to their OPR. These supervisors have to be comfortable giving constructive criticism for the betterment of the employee and organization overall. Performance Management Having to discipline an employee can be extremely difficult and uncomfortable for both the employee and the manager. According to Miller (2018), the goal of positive discipline is to work toward changing the negative behavior as opposed to punishing negative behavior. An approach for incorporating positive discipline when managing performance would be to motivate the employee and highlight specific areas in which they excel while being sure to provide constructive criticism in a non-punitive fashion during the conversation. This particular approach would beneficially impact the employee and organization because if an employee feels valued and respected by their leadership, they are often more receptive to accepting positive discipline and changing behaviors that need to be improved.
